Sports Psych Evaluation on” We Are Marshall”

We Are Marshall We Are Marshall is movie about the Marshall University football team of 1970, who almost all died in a plane crash coming home from an away game. The only members of the team that remained were the players left at home because of injuries, and one coach who drove home because of a recruiting trip. Normally Sports Psychologist could find things to work on with any team but with a new coach coming in to rebuild the program who just suffered an unruly loss the issues are heightened by the pain, struggle, and stress to win for those who could no longer play.The Marshall Heard struggled with adapting and accepting different leaders, having the motivation to win even though they were all mainly freshman playing against teams of mostly juniors and seniors, the new and old players working together to have a common goal , sticking together and developing team cohesion and, honoring the other players. There were so many things this team had to overcome to find the common will t o win. Cooperation was a main concept that the Heard had to achieve in order to have success at anything after this tragedy.Not only did they have to get their teammates to cooperate with each other and the new coaching staff, they also had to get cooperation from the student body and the school board. After the plane crash the school board decided that it will be best for everyone if they suspend the following season and give the school time to grieve and get back to normal. When the remaining players heard about this they decide to rally the school together to get the board to allow them to play the following season.They got the student body to chant, â€Å"We are Marshall,† outside of the meeting of the school board when the final decision was being made to not have a season. With the cooperation of all of their peers the Heard was allowed to continue on with the season as previously planned. Before we even get in to cooperation with the entire team these few players remai ning had to present a common goal to the student body and organize an event so that they school would allow the team to have a season so they could honor their teammates in the following season.A big struggle with this program was having strong leadership, and following the leadership. The players who were left had to deal adjusting from being just part of a team to leading a new team of freshman. They had their times when leading was tough for them, Ruffin a player who was left at home because of a shoulder injury stepped up and became the main captain and leader of the team. Ruffin had times where he didn’t lead by example and because he felt like the new players did not respect his former teammates he blew up and picked a fight.Later on in the movie Ruffin’s shoulder injury returns and worsens, he is told that he cannot play the second half of the game. Although many players would sulk in there injury Ruffin showed his true colors and his leadership ability when he went out in the second half and was his team’s biggest cheerleader. He did everything he could to help his team out even though he would not benefit from it. Ruffin led his team with pride and he expected the team to play to the best of their ability to honor the players from the previous year who could no longer play.Also in We Are Marshall the president filling in since the true president of the University also died in the plane crash as well, lead the school and had faith in the new coach and the team to turn things down although he was getting criticized for it. He approved hiring a new coach and for the recruiting to start, he got the NCAA to make an exception to the rules stating that freshmen could play so they could have a team. He lead by example and did everything he could to help the football program. When the town and some board members questioned his decisions he stood by them and did what he believed to be the right thing to do.Motivation was very important for this team. The players who remained from the year before were motivated by their friends, coaches, and teammates they lost. These players felt a sense of duty to these players that they needed to play well and get things back together for their teammates who could no longer play. These upper classmen and the coaching staff had a hard time getting this type of motivation in to the new players. Ruffin and other returners had times where they tried to get the freshmen to understand what they were working towards but the freshmen just didn’t have the same loyalty and connection to the old team. According to Vlachopoulos, athletes with high intrinsic motivation have better self-appreciation and are more successful in their activities compared with their intrinsically less motivated mates† (Bollok, Takacs, Dobay & Kalmar, 2011)You could see this, because Ruffin had an internal motivation to play to the best of his ability to honor his teammates who died, he had more of a driv e to do well and he expected everyone else to do their best too. The coaching staff saw this struggle as ell, they could see that the whole team was not motivated to get the job done. Before one game the coaches had the team meet them at the memorial of six players who lost their lives and were too badly deformed after the crash to identify who they were who had been buried together because â€Å"They are still a team,† said Dr. Aldred P. Wallace in an article from The Herald newspaper after the accident . There he talks to them about what happened and how those players literally gave their lives to do what rest of them were doing.This pep talk stirred up something in the boys and that night they won their very first game. Along with the trip to the cemetery also came group cohesion. When the coaches talked to the team about what happened with the team before them and got the new players to have respect and feel a tie to the players who were no longer alive the group gelled b etter. Once the whole team respected the passed players and coaches they found a common goal. Watching this film the game after the trip to the cemetery was so different than what had been shown previously.Once this group found their cohesion and common goals they succeeded. The dynamics of this team differed from any other team in the NCAA at the time. At this time it was against NCAA rules to allow freshmen to play. As if being the youngest team competing in the NCAA at the time wasn’t enough of a challenge, as previously stated they had some players who had a lot of respect for the former players and those who figured they didn’t know them so they didn’t really matter. Team members and team dynamics have to depend on and support each other to accomplish a shared goal†(Chandel 2) without good team dynamics it makes it a lot harder to get your goal achieved. Obviously every team has differences on it but usually not things that could set them back as bad as these could. Being the youngest team to take the field came with all sorts of challenges, lack of experience, smaller players, and less maturity. At the beginning these new kids had little respect for others and what had happened, this caused a divided team.Once the team was all on the same page and they got their differences sorted out they performed well, better than anyone expected. Communication is key in any team sport, but when players have baggage and built up frustration and aggression it is even more important. The remaining players had some held in frustration for a number of different reasons resulting from the plane crash. This came out at random times such as, during practice, in the locker room, and even in the dorm.Not only was communication needed on the field it was needed outside of football. If the remaining players could have better communicated their feelings about the crash with their new teammates and got them to understand what they were going through they may not have had so many problems becoming a team as they did in the beginning. Once the importance of the players of the 1970 team was understood by the freshmen they worked with their upperclassmen better. They had a mutual understanding of what needed to be done and why and this helped them succeed.In the movie We Are Marshall a team must overcome the challenges of having a completely new team and coaching staff as well as the challenges a coach and a few players have in dealing with the loss of the rest of the football program. Every sports team has to adjust each year to maybe a few coaching changes or new freshmen coming in but to have to rebuild an entire new program is completely different. The Heard of Marshall faces issues anywhere from team cohesion to leadership changes. New players have to step up to help the new coach out and the coaches have to try everything they can think of just to keep the team from killing each other.This movie is one of the greatest stories of a team overcoming adversity and coming together. Gothic Architecture in Medieval France As with most modernization, new concepts are often refined versions of previous techniques. Although structural design during the Middle Ages was already advancing at a large scale, distortions of the classical style were not too apparent until the Gothic era occurred. Taking place during a time of turmoil with the Hundred Years' War and the Black Plague, the Gothic age emerged right as European society was forced into a reflective change. With an increase in trade and a growing violation, an associated development of cities also occurred.Since it was more plausible to centralize churches and monasteries within towns, advancements of stone architecture began in order to meet the needs of the general public. First appearing in Northern France in the mid-12th century, Gothic style began mainly in these newly built or restored cathedrals. The modernization that took place within Gothic architecture directly reflected the changes that were taking pl ace within French society. The two main structural improvements of Gothic architecture were minted arches and ribbed vaulting.Building upon the design of the intersecting arches of groin vaults (primarily seen within the Romanesque period), Gothic architects created rib vaults as a result of using diagonal and transverse arches that intersected crosswise. By switching from curved to more-pointed arches, builders were able to maximize height-space and have all the arches at approximately the same level, regardless of the arches' widths. This allowed the inside of cathedrals to be very spacious and give the appearance of openness.Another structural advantage of the pointed Gothic vaults is its downward weight distribution. Because they require less reinforcement to keep them in position, large windows could be placed underneath the arches instead of supports, making it possible to let more light into the room. These areas were often filled with another prominent Gothic feature: staine d-glass windows. Although it was not originally produced during the Gothic Era, stained-glass gained its standing with its use in cathedrals.By taking advantage f the usable space under pointed arches, architects were able to replace walls with stained-glass and transfer natural light into the building, creating a colored ambiance. Abbot Auger, the Abbot at Saint-Denis (a cathedral noted for being a precursor in Gothic architecture) coined the phrase lug nova, meaning â€Å"new light† to describe the effect of the stained-glass. Aside from transmitting light into the cathedral, the windows acted as a way to present religious illustrations and depictions of Holy Scripture.Although the glass is much more unstable than the rounding stone encasement and structure, Gothic architects were able to reinforce the glass with iron and other materials to make it withstand much weathering. A structure combining glass and stone support that became typical within French Gothic architecture was the rose window, a large circular window that combined the designs of the inside and outsides of the cathedral. The aim of overstated design of cathedrals was not limited Just to the inside of the buildings.While the stonework within the churches was more minimalist, the outsides were overfed with facades of religious sculptures. Acting as a central point to these facades, rose windows were covered in detailed stone work that was best seen from outside the cathedral. It was also a notable gothic style to have the sculptures of saints in a more unassuming manner. The statues began to have individual personalities and more nonjudgmental postures, showing the separate identities of the saints. Another feature of sculptural design was gargoyles.Acting as a way to direct rain water away from the building, gargoyles have played a key part in keeping he stone cathedrals from eroding and to minimize other water damage. Although occurring during a time of struggle, the Gothic era depicts the progression of France throughout this time. The advancements and stylistic techniques that were created continued throughout much of France's history and even spilled into English regions. Considering many of the cathedrals of this time have remained in decent condition even 800 years later, it is safe to say that Gothic style has passed the test of time.

Water Sources Assessment for Edo State, Nigeria AN ASSESSMENT OF WATER SOURCES FOR DOMESTIC USES IN EDO STATE, NIGERIA BY  *OKADIGWE L.O.  And  **DR. EFE, S.I. Abstract The study was carried out to assess the water sources for domestic uses in Edo State, by carrying out a survey of households in Ugo, Ebele, Igueben and Urhonigbe. Data were collected using various methods which included observations, oral interviews and questionnaires. On the whole, one hundred and sixty (160) questionnaires were administered on heads of householder. Information were gathered on various sources of water, those provided by the government, distances they go, the cost they buy water, the people who are involved in water collection and what the government should do to help in alleviating their problems. The findings have shown that generally, one major source is rain water stored in wells. From the study almost all the respondents said they fetch water from their domestic uses from dug out wells which their roofs help during the rains for them to trapped and store in underground hand-dug wells. The nearest stream is at Umutu, which is about 20 kilometer away in Delta Sta te. There were only four families with water boreholes for commercial purposes. These water vendors sell water at N5 per ten litres. This is out of the reach of many people in this community to satisfy their water demands. The water board was observed to be non-functional. Reasons advanced by the respondents were poor power supply, inadequate operators, breakdown of equipment and poor maintenance. In conclusion, in Urhonigbe in Edo State of Nigeria, the sources of water for domestic uses are inadequate. There is every likelihood that even the existing water from the dugout wells will be contaminated and not portable. It is therefore recommended that the Edo State government through the state water Board should assist in water supply development in Ugo, Ebele, Igueben, Urhonigbe town to ease the sufferings of the ruralites especially the women and children whose daily chores is providing water for domestic uses. They should equally make the water portable in order to make for good he alth all these are what this study has looked into. Introduction Water use varies considerably around the world depending on the availability of water and the degree of industrialization. However, water use can be classified into four broad categories: Domestic use Agricultural use Industrial use and In-stream use Water is important for domestic, agricultural and industrial uses. The study of water and the means by which it may be obtained and controlled for use is of utmost importance to the welfare of mankind, Lapades (1974). About 70% of the earth is covered by water, which is the next most abundant resource after, air, water is the only natural resource founding three states of matter, (gas, liquid and solid) (Ifabiyi, 2000). Apart from air, water is the most important resources to man. He can survive longer without food than without water. Man requires water for cooking drinking, washing, general sanitation (Ayoade and Oyebande, 1983), based on this Charley and Hagget (1969) has stressed that the availability of water has been important in sitting of human settlements and in the development of towns and cities. The use of water from drinking and household needs ranges from washing, cooking, bathing and for flushing of toilets and for general hygiene (Jennings, 1980). It is universally accepted that an adequate supply of water for drinking, personal hygiene and other domestic purposes is essential to public health and well-being. According to a United Nations publication, on water security 2004, they posited that 1.2 billion people live on less than one U.S. dollar a day and over 2.3 billion live on the equivalent of two U.S dollar or less. These people, who are in millions are of the world’s poor, use less water directly or indirectly but depend upon its resources for their livelihoods for more than the rest of us, out of the 500 million people living in sub-Saharan African the World Health Organization (WHO) and the United Nations International Children Emergency Fund (UNICEF) (1990), revealed that about 256 million lacked safe water for use. This situation is worse in some drought affected areas where renewable fresh water has dropped per person by more than 65% over the past 40 years (Ifabiyi, 2000). It is a well known fact that large numbers of people in Nigeria, most of them living in rural areas, do not have access to safe and reliable source of water. The average daily requirement of an adult for alimentation only is 2.5 liters (Isaac, 1965). Under the tropical conditions, the amount may be double. In addition much greater quantities are required for domestic activities. Total domestic water needs in home with piped water and inside sanitation is at least 115 liters per head per day. Study Area The total population figure of Edo State by 2006 as given by national Population Commission is 3,117,852 showing that the need for water will be high. In the rural communities in Edo State, there are various sources through which water are got for domestic uses. This main objective for this study is an assessment of sources of water for domestic uses in Edo State. This study focuses on the assessment of water sources for domestic uses in some towns in Edo State. Methodology Data for this study were collected through primary sources, which consisted of personal observation, oral interview and questionnaire administration. On the whole one hundred and sixty questionnaires were administered on the respondents in Ugo, Ebele, Iguben and Urhonigbe which were selected rural villages in Edo State based on the severity of water problems. Random sampling techniques were applied. A total of one hundred and sixty questionnaires were administered on the basis of forty to each rural community. The data gathered were presented in tables expressed percentages. The biological characteristics of the quality of water from these rural communities were analyzed with the most probable scientific methods. Various Sources of Domestic Water Rural areas in Edo state, Nigeria have several sources of water which are used for domestic purposes. The sources vary from natural sources like from rivers, streams, rain water, dugout wells, boreholes and in few cases pipe born waters. These rural communities rely on various sources for their households needs as water is for daily need and throughout the year. The study revealed that the main source of water for domestic use is from dug well in which water from rainfall gathered from the roof. Surface Water These are waters which are found in streams, rivers, lakes, springs, dams and shallow wells. Surface water is the commonest water in the rural villages in the developing countries. Women and children get up early in the morning to go to fetch water for domestic uses in these villages. One major problem is that most of these surface waters are polluted all along the path ways through which the flow. People have their baths wash their clothes, cooking utensils and even some abattoirs are close to them which help in polluting and making the water unsafe for drinking and utilization for other domestic purposes. Ground Water Resources Groundwater is an important part of the hydrologic cycle, but it lies beneath the surface, beyond the soil-moisture root zones. It is tied to surface supplies through pores in soil and rock. Ground water is the largest potential of fresh water source in the hydrologic cycle-larger than all surface lakes and streams combined. About 50% of the U.S Population derives a portion of its fresh water from ground water sources. Between 1950 and 1995, annual ground water withdrawal increased to 150%. In some states such as Nebraska ground water supplies 85% of water need and as high as 100% in rural areas, Robert (2002). Despite this volume and its obvious importance groundwater is widely abused by pollution and over consumption in quantities beyond natural replenishment rates. In Canada, about 6 million people (two-third of them live in rural areas) rely on ground water for domestic needs. In many ways ground water is better than surface water. It is available in many parts of the world that lack dependable surface runoff. Whereas surface supplies are affected by short term drought, groundwater is generally free of sediment colour, and pathogenic (disease) organism, although, polluted ground water conditions are considered irreversible. Ground water movement is controlled by the slope of the water table. Ground water is one source of water but it is not very common yet in the rural areas because of the cost of sinking. Rainwater Harvesting Techniques Edo State is not endowed so much with surface water. In rural area of Nigeria, water is traditionally, managed for two major purpose namely domestic consumption and agriculture. The techniques of water harvesting are micro-catchments and roof collection (Olokesusi, 2004). With reference to roof collection techniques, until the advent of western containers such as plastic sand metal African typically collected rain water from roof-tops with the aid of calabashes, and earthen ware pots. These objects are merely placed below the roof eaves and the water drops into them. Another traditional collection techniques, involved the construction of sliced bamboo gutters along the roof eaves, through which the water flows into calabashes and earthen pots. The water would then be taken into homes for domestic uses. Rural Water Treatment In many rural areas of in parts of Edo State water used in homes especially those for drinking area treated in various ways at the level they understand. Whenever surface water has been collected it is allowed to stand for some hours before it is decanted into earthen pots for storage. Some add alum in other to pull down sediments in the water to the bottom of the container after which they use some add ash and only a few boil cool before they use as drinking water. In the four rural areas studied, water stored in the well is commonly used for domestic purposes in Edo State, In order of usage Igueben recorded (75%), Urhonigbe (70%), Ugo (62.5), and Ebele (50%) respectively(see table 1). Only a few uses bore hole and also since state surface water is very scare no respondent mentioned stream as a water source in Ebele, Igueben and Urhonighe. Public pump were not mentioned at all. This is because in many places in Edo State surface water is lacking and is a manor problem for the people residing in these villages. Local methods used for storing water as gathered from the respondents are dugout well (43.75%), clay earthen wares (37.5%), plastic tanks (12.5%) and kegs of different sizes (6.25%). There is revelation that traditional was of storing and preserving water in the rural areas of Edo State is not being combined with the modern types. For instance one of the respondents interviewed mentioned that if many of the ruralites can afford plastic water tanks that they prefer it to earthen wares which break up easily. It is evident from table 3 that most people spend an average of N20.00 daily to buy water. Thirty two people spend N30.00; forty one respondents agreed that they spend N10.00 daily to buy water. The implication of these expenses is that these rural inhabitants spent between N300.00 to N900.00 and these are predominately peasant farmers. Table 3 revealed that the government neglect is the major cause of water shortage accounting for 61 percent of responses followed by absence of surface water that accounted 20 percent. Few private borehole schemes accounted for 14.4 percent and low rainfall 5 percent. Quality of Water in the Rural Area of Edo State The rainwater quality in the four rural areas of Edo state showed satisfactory concentration in their physico-chemical and microbiological characteristics. This is because they fell with 2006 World Health Organization (WHO) safe limits for domestic water (see Onotu, 2006), thus it should be harvested, stored and use as alternative source of water for domestic uses since there is virtually the absent of hand-dug wells in these rural communities. The absent of hand dug wells in these rural areas could be attributed the topography of the area which is over 150 feet. The well is rain fed types, where gutter is connected round the roof and a ridge is connected from the gutter to the cemented wells. Nevertheless the rain water need slight purification methods (through traditional and scientific approaches) should be adopted in terms of its pH, Zn and Fe concentration. The detail method could be seen (Efe, 2006 and Origho, 2009). However the quality of the rain water stored in those wells d epreciates with times, the residents adopt the addition of Alum, this actually only allows the suspended substance or particles to settle down. According to Efe (2006) the water quality stored in rain fed wells depreciate by 2% on monthly basis, and gives room for the growth of pathogens. Similarly long storage the rain water makes the quality of the water from these wells vulnerable to bacterial. For instance high concentration of total coliform 1.2 -2.3MPN/100ml and faecal coliform (0.23-1.00) were found in over 40% of the rain fed water samples. And the water is characterized with high level of total dissolve substance (TDS) and total suspended solids (TSS), turbidity. The water quality was observed in open wells and those covered with leaf and thatches. Conclusion and Recommendation In conclusion in Edo State of Nigeria, the sources of water for domestic uses are inadequate. There is ever likelihood, that even the existing water from the dug-out wells which almost of the household have and water stored in plastic tanks which were from rainfall harvesting will be contaminated. Water born disease will be prevalent and the sanitary level will be very low. It is therefore recommended that the Edo State Government, through the state water Board should assist in the water supply development in the State to ease the suffering of the women and their children whose duty on a daily basis is to provide water in various homes in the various areas studied. They should equally make the water potable by adopting some purification methods in order to make for good health and healthy living in these rural environments. Shadows in Fifth Business :: Fifth Business

Shadows in Fifth Business    Incidences that occur in one's childhood tend to affect them possibly for the rest of the rest of their life.   This applies to the novel Fifth Business and the characters Dunstan Ramsey and Boy Staunton.   Throughout the lives of these characters Dunstan lives in the shadow of Boy due to feelings of guilt and responsibility as a result of one winter evening in the town of Deptford.   As Boy and Dunny grew up together they were each others best friends and also worst enemies, but they were on basically   equal terms in their childish trials of life.   This remained to be true until that winter day in Deptford when Mrs. Dempster was struck with a snowball that was meant for Dunny.   Since that point in time Dunny, being the more caring and excepting of responsibility for other peoples problems, of the two, has not lived up to par with the life of Boy Staunton.   Ever since the snowball accident Dunny has been preoccupied by worrying   over Mary Dempster, and now her son Paul.   At the age of sixteen the small town of Deptford becomes too much for Dunny to handle so he decides to drop out of secondary school and   join the Army.   Dunny needed a change in his life, something to get his mind off Mrs. Dempster and the guilt he felt for her.   Leading up to his departure to the War he never really saw much of Mary, mainly because Mr. Dempster told him to stay away, but also because every time him saw her he couldn't hold back feelings of guilt and remorse.   This troubled Dunny, much more then he would ever let on.   On the other hand, Boy was doing as well as ever, possibly due to the fact that he knew that much of the responsibility of Mary and Paul was securely on the shoulders of Dunny.  Ã‚   Dunny knew this as well but it was too late to do much about it except leave.   While Dunny was away at war, Boy was still finishing school and in the process of stealing Dunny's girl while he was away.   Boy and Dunstan had been competing for Leola all their life up until when Dunny left.   This loss for Dunstan could have been avoided if in fact he had not   accepted responsibility for the snowball incident he wouldn't have had to leave and therefore could have kept Leola.

Water is in almost everything on this earth and approximately 70% of this earth is covered with water on it's surface. Ground water locations can take on may forms such as in caves to lakes. Sure it is very easy to understand the significance of water from rivers lakes streams and oceans. But how much do you know about all of the water that exists below the surface of our earth. I'm sure that you think that groundwater is kind of like an underground river or lake. If you do your somewhat right but that not just quit it. Only in caves or near lava flow does the underground rivers and lakes occur. Instead ground water is usually held within pours of soil or rock material. An good example to show how the water is held is to fill a sponge with water that is kind of the way that ground water is held in these underground materials.   Ã‚  Ã‚  Ã‚  Ã‚  Groundwater is very beneficial to human life for several reasons. First, humans withdraw at about 40% of the public water supply on earth for everyday uses. Of that 40% that is withdrawn for everyday use 22% of it is fresh water that is sanitary enough to drink. One of those uses is very helpful for farmers and their irrigation systems to make crops, to help mankind be fed each and every day. In fact 34% of ground water is used to help irrigation on farms so farmers can grow their crops. Where do you think that water comes from your local home faucet? Well odds are it's from ground water because 53% of the American population's drinking water comes from groundwater.

Reward Management

Since the Industrial Revolution the approach of HR changed from a pure financial approach to a core function within the business1. Human Resource could be considered nowadays as the most precious resource a company holds as it constitutes the link between the people and the company’s strategy and goals. HR fulfills this role through 4 main activities: staffing, reward management, employee development and employee maintenance.This paper will focus on reward management and the challenges the company faces in finding the best way to implement a reward management strategy that suits it. Different theories and practices exist; however the company has to consider the needs and desires of its own people and environmental context in order to find the system that best suits the company. Theories and approaches One way to illustrate the link between different HRM activities is the Fombrun, Tichy and Devanna model. Throughout the last centuries, many studies have been made. Some studies focused on what people value as a decent reward, thereby â€Å"how to reward† (content theories) and others focused on the effect of a certain reward system, â€Å"why† implementing this system (process theories). Among content theorist Taylor can be mentioned. For him, people were rational and only driven by financial rewards.Then, the Hawthorne studies showed social needs were as important as econo mic needs. Abraham Maslow developed a pyramid expressing a hierarchy of needs: physiological>safety>belongingness>esteem>self-actualization. Each person stands at a certain level and will need specific motivators. Some other content theories are motivation factors of Herzberg or Mc Gregors’ theory. From the simple idea of economic motivator, theories have moved towards the idea of needs. Secondly, process theories of motivation explain why a reward system has to be implemented.A first theory, the organizational justice, gives that employees need to perceive the organization as fair. Either through the fairness of the rewards which are distributed (distributive justice) or through the procedures used to allocate rewards (procedural). The equity theory relies on the idea that individual assess fairness through the comparison with others who are in similar situations. Some also say that employees’ behavior depends on what they expect to occur. This is the expectancy theor y. Employees ask themselves three questions in order to decide how to behave: What’s in for me?How hard I have to work to get it? Process theories underline that behavior is affected by individual differences, experiences and features of the organization.Employees evaluate the rewards obtainable for behaving in a certain manner and act consequently. However, people do not always behave consciously and when they behave in a certain way, they may not be aware of the behavioral options. Practically, there are two steps in the development of a reward management strategy. First, there is eva luation of capacities, position and potentiality of the individual. Then, focus is set on the remuneration. This can be monetary or not. Employee’s surveys are used to develop HR policies and practices.Through those surveys, it has been found that â€Å"pay is only one of a number of factors that motivates staff, and may not always be the most important one†. 4 The monetary reward system is simply defined as the salary increase which can be calculated by different available systems (payment by result, performance related pay, financial participation) whereas the non-monetary type refers to the motivation and gratification of the employee. This is done through a psychological contract based on the concept of mutual understanding of obligations and promises made between worker and employer.There are two different types of psychological contracts: transactional, based on the monetary aspect and relational, rather based on people. This shows the importance of the environme nt in which people work. The variation of the pay system can therefore cause a state of compression or dispersion of the employees which is translated in homogeneous or diversified payments within the company. These systems have both benefits and costs. As we have seen, reward management systems can be characterized by different approaches and theories.However, there is a trend towards transparency and homogenization and some key factors are repeated: balance between pay and benefits, work life balance, individual growth and development, and positive workplace. These can now be observed in some important companies such as Yorshire Water, Severen Trent Water and Das Legal Expases. Nevertheless, the theories and approaches are not always used in practice. This was due to a gap between evidence and practice, known as the â€Å"knowing-doing gap†. They tried to adapt to their employees and give them the right motivational factor to work for the company. In each company there are some elements that were not taken into consideration.So, for an effective strategy the enterprises should analyze their environment and take into consideration all the players that can influence or that can be an obstacle to implem ent the right payment. Some of these can be unions, external factors, employee conditions, health and security, motivation, competences and retiring. Only after a broad vision of needs and conditions, companies can set up the right payment system. Ideally, it should also be flexible so that it can be modified according to the business development and environmental changes7.Wal-Mart Wal-Mart is listed as one of the worse companies to work for. As we can see from different sources8, it has a very poor view of its employees and they have several problems when it comes to rewarding them. Their reward system doesn’t take into consideration the motives and needs of its people. There is no link between performance and compensation. The company doesn’t apply the â€Å"attract, maintain and motivate people to work for the company†9 policy. We also note discrimination, favoritism, no respect for the individuals and their private life in Wal-Mart’s work conditions.T he key factors of reward management â€Å"balance between pay and benefits, work life balance, individual growth and development, and positive workplace† are absent in Wal-Mart. All of these observations have a direct impact on the company. Previous employees organized a protest against the expansion of the company in New York, and attest of the bad work conditions in shops. Due also to a high turnover; people don’t want to work under these conditions and the lack of communication leads to short term relationship between the shop managers and employees.Wal-Mart employees’ are not integrated in the company, they don’t feel like they belong to it and it hinders goal achievement. To redesign this reward system, we propose one that is based on payment by result, where employees are rewarded according to worked hours.Workers will thereby perceive the company as fair, and Wal-Mart will keep its policy of â€Å"as low wages as possible†, both sides will be satisfied. As monetary reward is not really the most important kind, non-monetary compensations should also be used. There should be an emphasis workforce’s needs by implementing a decent health care plan. Paying attention to their physiological needs, social esteem, self-fulfillment, possibility of growth, will answer their expectation and make them do their best and work at their highest potential (the expectancy theory).Thus, the strategic goals of the company would be more easily reached. Instating a corporate culture would be another recommendation; it will create a togetherness spirit and will ensure that the employees work in line with the company’s vision. The firm is also encouraged to ask for feedback from its staff, so it will identify the most important problems and try solving them. Moreover, applying the goal-setting theory could increase employees’ motivation. Wal-Mart can determine some challenging goals with reward given on achievement, employee of the month or special prizes for instance.As far as the equal treatment of the employees in terms of reward is concerned, there has to be a difference of pay between different types of employees according to differences in terms of work and responsibilities. Those with more responsibilities could be given extra perks for example. By doing so, Wal-Mart will have a better workplace environment, reduce the negative impacts that we stated above, and enhance the commitment of its employees to the firm. Conclusion In the fast-moving and changing globalized context nowadays, companies face fierce competition and pressures.Reaching strategic goals becomes increasingly challenging. In order to do so, a company needs its people, from top managers to employees to be â€Å"engaged 7 and productive†10. Reward management motivates staff with financial compensations and benefits but in certain contexts, these reveal to be insufficient to retain talent. Although a good reward management enhances business performance, the Wal-Mart case illustrates that, some companies present a complete lack of reward management and have to cope with negative consequences. There are some essential factors for the rewarding system: The rewards must be observable for all of the employees. So that everyone will be sure that the rewarding system is made fairly.The reward system needs to have realistic standarts that make the employees satisfied. The rewardin g plan has to be clear and standartized to make sure that all the members can calculate the reward they will get for a certain effort. The standards of the reward plan has to be set high but realistic, specific, satisfying and effective. Standard is a plan that should not be changed is no necessary situations because it is a contract between firm and the employee. The rewards should be given oftenly to encourage high performance.Types of Rewards:1. Monetary Rewards: Monetary reward is the large raise or bonus payment that company is willing to give to the employee in order to motivate the job performance and meeting certain objectives. These bonus payments may be quick-motivators for the company. Good payments, incentives will make employees challange themselves but setting too much requirements will make the reward ignored. Also profit sharing will lead the employees to contribute more to achieve the profit goals of the company. Stock options  become popular in these recent years , this gives employees the right to buy limited number for a fixed price. This option is a long-term motivator for the organization. Some benefit package may be given to employee such as insurance, good retirement, company gifts, meals, entertainment, flexible working hours, housing etc.2. Non-Monetary Rewards: Reputation and recognition is very important for a person to feel important and valued. The company should make it clear for the employees that good performance will be recognized. Some examples may be: writing employee thank note, bigger desk, gift cards, personalized coffee mugs, games room, gym, child care, impressive job title, own visiting cards, own secretary etc. Also some informal incentives may be leaving early or coming late etc. Individuals are interested in getting others attention and increasing reputation.Conclusion As Herzberg and Maslow states: The physiological and psychological needs and desires of employees must be met and maintained to keep them motivated. So it is important to satisfy the employees in order to keep getting tasks done and achieving goals. Both internal and external motivators need to be used to keep the employee happy and good performing.

Although Antonio refuses to apologize for his behavior, Shylock acts agreeably and offers to lendBassanio three thousand ducats with no interest. Shylock adds, however, that should the loan go unpaid, Shylock will be entitled to a pound of Antonio’s own flesh. Despite Bassanio’s warnings, Antonio agrees. In Shylock’s own household, his servant Launcelot decides to leave Shylock’s service to work for Bassanio, and Shylock’s daughter Jessica schemes to elope with Antonio’s friend Lorenzo. That night, the streets of Venice fill up with revelers, and Jessica escapes with Lorenzo by dressing as his page.After a night of celebration, Bassanio and his friend Gratiano leave for Belmont, where Bassanio intends to win Portia’s hand. In Belmont, Portia welcomes the prince of Morocco, who has come in an attempt to choose the right casket to marry her. He, too, studies the caskets carefully, but he picks the silver one, which is also incorrect. Bassanio arrives at Portia’s estate, and they declare their love for one another. Despite Portia’s request that he wait before choosing, Bassanio immediately picks the correct casket, which is made of lead. He and Portia rejoice, and Gratiano confesses that he has fallen in love with Nerissa. The couples decide on a double wedding.Portia gives Bassanio a ring as a token of love, and makes him swear that under no circumstances will he part with it. They are joined, unexpectedly, by Lorenzo and Jessica. The cele bration, however, is cut short by the news that Antonio has indeed lost his ships, and that he has forfeited his bond to Shylock. Bassanio and Gratiano immediately travel to Venice to try and save Antonio’s life. After they leave, Portia tells Nerissa that they will go to Venice disguised as men. Shylock ignores the many pleas to spare Antonio’s life, and a trial is called to decide the matter.The duke of Venice, who presides over the trial, announces that he has sent for a legal expert, who turns out to be Portia disguised as a young man of law. Portia asks Shylock to show mercy, but he remains inflexible and insists the pound of flesh is rightfully his. Bassanio offers Shylock twice the money due him, but Shylock insists on collecting the bond as it is written. Portia examines the contract and, finding it legally binding, declares that Shylock is entitled to the merchant’s flesh.Shylock ecstatically praises her wisdom, but as he is on the verge of collecting h is due, Portia reminds him that he must do so without causing Antonio to bleed, as the contract does not entitle him to any blood. Trapped by this logic, Shylock hastily agrees to take Bassanio’s money instead, but Portia insists that Shylock take his bond as written, or nothing at all. Portia informs Shylock that he is guilty of conspiring against the life of a Venetian citizen, which means he must turn over half of his property to the state and the other half to Antonio.The duke spares Shylock’s life and takes a fine instead of Shylock’s property. Antonio also forgoes his half of Shylock’s wealth on two conditions: first, Shylock must convert to Christianity, and second, he must will the entirety of his estate to Lorenzo and Jessica upon his death. Shylock agrees and takes his leave. Bassanio, who does not see through Portia’s disguise, showers the young law clerk with thanks, and is eventually pressured into giving Portia the ring with which he promised never to part. Gratiano gives Nerissa, who is disguised as Portia’s clerk, his ring.The two women return to Belmont, where they find Lorenzo and Jessica declaring their love to each other under the moonlight. When Bassanio and Gratiano arrive the next day, their wives accuse them of faithlessly giving their rings to other women. Before the deception goes too far, however, Portia reveals that she was, in fact, the law clerk, and both she and Nerissa reconcile with their husbands. Lorenzo and Jessica are pleased to learn of their inheritance from Shylock, and the joyful news arrives that Antonio’s ships have in fact made it back safely. The group celebrates its good fortune.

How Current Issues Affect Our Economy Essay

It has been a common notion that current issues affect a country’s economy. Particularly, in the U. S. , issues such as election, war, and immigration are often pointed out to cause the economy to rise or fall. Also, there is a speculation tying up the economy with the prices of stocks, in that the rise in the prices indicates an improving economy and vice versa. Although existing studies have not established a sure claim that current issues truly affect the economy (Socioeconomic Foundation Website), we can point out reasons how such issues can make the economy rise or fall. First, let us consider how elections can improve or pull down our economy. As what we may hear during election periods, the success of our economy is somehow dependent on whoever wins. On the one hand, if the incumbent government stays in power, the economy, with all its budget appropriations, would be sustained. Therefore, there is a tendency that our economy could maintain its present status and there would be no fear of decline. On the other hand, if a new regime takes over, a new set of budget will be proposed, and there could be an economic recession, which could eventually lead to some losses. In the same way, war can affect the economy in two ways. It can have positive implications, as well as negative ones. On the positive side, involvement in war could make a country more powerful and prominent. In addition, it promises future alliances, which assure us of additional areas for investment. As such, the country’s power and territory widens, and this leads to developing trust of other nations on the country’s stability. This development of trust to the U. S. power could later mean more investments and alliances. On the negative side, involvement in war could also imply a lot of drawbacks. For instance, recipient countries such as Iraq and Afghanistan receive a funding of USD 1. 3 billion for their infrastructure, community action, and other local projects. As such, involvement in war could lead to economic slur or upsurge. Aside from election and involvement in war, immigration is another issue affecting the US economy. As Croddy & Hayes (2007) note, the issue of illegal or unauthorized immigration has existed for the last thirty years. Illegal immigrants include all people who have been overstaying in the country, and those without proper documentation. While some of them may have jobs to support themselves and their family, a lot of these people do not have a livelihood and literally rely on what the US government can provide. Specifically, the government spends for their children’s education in public schools, medical benefits, and other projects that they benefit from such as infrastructure, telecommunication, etc. Similarly, these people contribute in depleting the country’s natural resources, and utilize energy, water, and air. Another issue that may be affecting the U. S. economy is the problem with HIV victims. As the fight against AIDS continues, the government keeps on spending a lot of money to discover the cure for the said disease. This also implies that as the cure for AIDS has not been found, the government will continue its effort to allocate some of its budget to inventions and researches.
